The AI labor market has matured into three distinct job families: AI Engineering, Machine Learning Engineering, and AI Research Scientist. Each category now operates on its own compensation curve, with equity acting as the primary differentiator. While median base salaries remain relatively compressed—peaking at $347,000 for senior Machine Learning managers—the equity landscape tells a different story. At private firms in the San Francisco Bay Area that have raised over $1 billion, elite new-hire equity packages for research scientists frequently reach between $45 million and $60 million.
Growth in the sector is concentrated in AI Engineering, which saw a tenfold increase in its share of new hires since late 2023. This talent remains geographically tethered to coastal hubs, with California hosting nearly half of all U.S.-based AI professionals. Retention is becoming a significant operational hurdle; turnover for AI and machine learning specialists now sits at 21.8%, notably higher than the 16.8% rate seen among general software engineers at the same organizations.
